Or should we just wrap them in cotton wool?  half the problem now is the tracks they learn on are too slick and predicable they never learn how to deal with anything that isn't perfect

I agree, the team building has been the same plan for a while now. If you keep doing the same thing expect the same result.  I think you need a fresh approach
